新时代高等师范院校师范生培养的组织变革策略研究——基于AGIL模型

Organizational Transformation Strategies for Cultivating Teacher Candidates in Normal Universities in the New Era: An AGIL Model Approach
摘要/Abstract
随着基础教育的深刻变革以及对优秀教师需求的持续提升,现有人才培养模式面临诸多挑战,“修修补补式”的改革难以从根本上解决问题,迫切需要从组织变革的维度进行重构。AGIL模型为分析高等师范院校的组织变革提供了恰当的视角。借助AGIL模型,探讨高等师范院校师范生培养在适应功能、目标达成功能、整合功能与潜在模式维持功能方面存在的问题,例如,培养“供需”不匹配、外部适应性不足;课程体系对师范生培养目标的支撑力度不够;内部组织协同不到位;“师范”文化在代际传承中出现断裂,组织的“师范”属性被弱化。针对这些问题,高等师范院校可采取一系列组织变革策略:构建多主体协同的新型主体结构以优化内部系统;充分发挥统筹机构的功能以保障师范生培养的系统性整合;同时,通过完善制度设计,重塑“师范”文化,来优化师范生培养。
With the profound transformation of basic education and the increasing demand for high-quality teachers, the existing teacher training models face numerous challenges. Incremental reforms are insufficient to address these issues fundamentally, necessitating a comprehensive reconstruction from the perspective of organizational transformation. The AGIL (Adaptation, Goal attainment, Integration, Latency pattern maintenance) model provides an effective analytical framework for examining organizational changes in normal universities. Applying this model, this study identifies key challenges in the cultivation of teacher candidates, including: (1) a mismatch between training supply and demand, along with insufficient external adaptability; (2) inadequate alignment between the curriculum system and teacher training objectives; (3) weak internal organizational coordination; and (4) the erosion of the “teacher-training” culture across generations, leading to a diminished institutional identity in teacher education. To address these issues, normal universities should adopt a series of organizational transformation strategies to enhance teacher candidate cultivation. These include: (1) establishing a multi-stakeholder collaborative structure to optimize internal systems; (2) strengthening the role of coordinating bodies to ensure systematic integration in teacher training; and (3) refining institutional mechanisms and revitalizing the “teacher-training” culture.
