新时代乡村教师激励效果实证分析

An Empirical Analysis of the Incentive Effect of Rural Teachers in The New Era

摘要/Abstract

摘要:

建立合理有效的乡村教师激励体系,有利于增强乡村教师职业吸引力。党的十八大以来,党中央高度重视乡村教师队伍建设,着力提高乡村教师的待遇保障。我们基于8 025名乡村教师的样本数据,运用结构方程模型检验发现:乡村教师激励效果整体处于中等偏上 水平,保障性激励对激励效果有非常显著的正向影响,发挥着核心作用,同时对补偿性激励和发展性激励均有显著正向影响。发展性激励对激励效果有显著正向影响。补偿性激励对发展性激励具有显著正向影响,且影响最大。因此,为提高乡村教师激励效果,应不断优 化乡村教师激励制度结构,重点在于进一步提高保障性激励水平、调整和丰富补偿性激励内容、改革激发发展性激励活力,进而不断提升激励的有效性。

Abstract:

A fair and effective incentive system for rural teachers is conducive to enhancing the professional attraction of rural teachers.Since the 18th National Congress of the CPC,the CPC Central Committee has attached great importance to rural teaching staff development and made great efforts to improve their welfare guarantee.Based on the data of 8025 rural teachers and using structural equation model test,it is found that the incentive effect of rural teachers is generally at the upper middle level.The guarantee incentive has a significant positive impact on the incentive effect,which plays a core role.At the meantime,it has a significant positive impact on both compensatory incentive and developmental incentive.Developmental incentive has a significant positive impact on incentive effect,and compensatory incentive has a significant positive impact on developmental incentive,and the impact is the largest.Therefore,to improve the incentive effect of rural teachers,we should constantly optimize the incentive system structure for rural teachers,with a focus on further improving guarantee incentive,adjusting and enriching the content of compensatory incentive,and stimulating the vitality of developmental incentive through reform.
